随着金融危机的不断蔓延和通货膨胀的愈演愈烈,市场环境发生了巨大的变
化,企业面临的“弱情境”下的挑战也越来越大,要求企业具备快速应对复杂问
题的能力。工作业务的多元化,要求各个部门工作的密切配合,以往的管理工作
方式---高管单打独斗的方式要求向高管团队共同协作方式转变。只有依赖整个团
队的力量才能提高企业的竞争力,高管团队的战略决策的优劣决定了组织绩效的
高低,而高管团队的认知过程驱动着其战略决策效率、质量和一致性因此本研
究在探讨高管团队的认知特征和战略决策关系的过程中,引入了共享心智模型作
为中间变量,以此能够获得更为符合实际工作的研究结果,为企业管理提供一些
参考和依据。
组织面临的变化和问题日益复杂,团队决策逐渐取代个体决策成为组织应对
问题的首选方法。以往研究者们从不同层面对如何提高团队绩效进行了研究和探
讨,但是,这些研究都是从组织绩效为落脚点,研究的结果 “共享心智模型---
团队过程---组织绩效”之间的相互关系不稳定,并不是相似度越高越好。因此本
研究在总结和吸纳前辈研究的优点和不足之后,提出了本研究的思路:
1团队绩效是由于团队的战略决策质量和效率决定的,而战略决策又是高
管团队在团队共享心智模型的作用下达成的有效共识。高管团队的认知特征对于
共享心智模型的形成有着极为重要的相关关系。
2由于高管团队的认知特征不容易直接测量,在本文中我们抽象概括出了
几个权重性因子,作为影响团队共享心智模型的核心因素。进而研究认知特征和
战略决策的相关关系。战略决策的高质量和高效率,势必会导致组织的高效能。
在研究中,以共享心智模型为中介变量,论证了高管团队的认知特征对团队
决策的一致性和团队决策质量之间的相关关系通过对上市公司高管团队样本数
据的分析和整理,获得了很好的拟合评价以及以下的研究结论:
1 高管团队同质性认知是构成影响任务型心智模型相似性的主要因素;
2 高管团队的异质性认知是决定团体型心智模型相似度高低主要因素;
3)高管团队任务型心智模型通相似性通过团队决策一致性,在一定程度上
正向影响团队合作,进而促进组织绩效;
4)高管团队团体型共享心智模型相似性通过作用于团队决策异质性,在一
定程度上正向影响团队决策效率。

ABSTRACT
As the financial crisis spreads fiercely and inflation increases tremendously, the
marketing environment have changed dramatically, enterprises are facing the challenge
of "weak situation" more and more , which is requested to deal with complex questions
fast and have this ability to triumph over it . The diversity work of business, which are
required every departments work closely. The past way of management is needed to
change, that only rely on the power of top managers to solve anything. In order to
improve the competitiveness, enterprises must rely on the power of whole team. The
strengths and weaknesses of strategic decision, which were determined by the top
management team, which can bring about excellent organization performance. Also the
cognitive process of TMT, drive its strategic decision-making to be effective, quality
and consistency. The purpose of study is to explore the relationship between cognitive
characteristics of TMT and the process of strategic decision, by introduction of Shared
mental models as intermediate variables, in order to get more accord with the actual
work results and provide some reference and basis for enterprise management.
Changes and problems what faced by Organization increasingly and complexly
so group decision gradually replace individual decision, which is the way to vercome
problems used by organization. Previous researchers have studied improving
organization performance from different aspects, but all of research conclusions are
rooted in organization performance. These studies and discusses of "sharing the mental
models---team process ---organization performance". The relationship between them are
unstable, And not met for the better, the higher the better is not a good reason for
management. Therefore, after sum and absorb the advantages and disadvantages of
senior researches, this study puts forward the follow thoughts about how to write it.
(1) Team performance is due to the quality and efficiency of the team’s strategic
decision, the strategic decision is the effective consensus, which is made by TMT under
the function of sharing mental models. The cognitive characteristics of TMT have a
very important relationship of the shared mental models.
(2) The cognitive characteristics of TMT are not easy to be directly measured. We
abstract out a few centrality of epitome factor as the core influence factors of TMT
shared mental models in this study. And then we study for the relationship between
cognitive characteristics and the strategic decision. High quality and efficiency of
Strategic decision will lead to high efficiency of the organization.
In study, shared mental models as intermediary variable factors, demonstrates the
correlative relationship between the cognitive characteristics of TMT and the
consistency and quality of group decision. Through scientific analysis and sorting the
sample data from TMT of listed company, get a commendable fitting proved evaluation
and following research conclusions:
(1) The consubstantial cognition of TMT constituted the main factors of the
similarity between the shared mental models;
(2) The idiosyncratic cognition of TMT are primary factors to decide the similarity
of Groups Mental Models high or low;
(3) Through the consistency of team decision, to some extent, the Groups Mental
Models of TMT put positive influence on the team collaboration and promote the
organization performance;
(4) Through heterogeneity of team decision, to some extent, the Groups Mental
Models of TMT put positive influence on the team decision-making efficiency.
