当前对于团队绩效的研究,员工对于战略的认知和员工所演的角色等领域的
研究已经是当前管理学研究的热点问题。对于团队绩效的提高也成为企业迫切追
求的重要一环。在前人研究中对团队绩效分析探讨的文献和结果很多,但是从员
工对于战略的认知和所扮演的角色方面研究的的文章较少,也缺乏对其影响机制
的研究。本文关注 Boswell2006)提出的概念--员工战略视线,考察其对于团队
绩效的影响,在分别探讨目标视线对团队绩效、行动视线对团队绩效的影响的同
时,采用多元回归分析方法深入分析,以便更好的解释团队行为和绩效。
本研究以浙江省民营上市企业员工为研究对象,以员工战略视线和团队绩效
为调查内容,采用实证的研究方法探讨员工战略视线对团队绩效的影响。首先,
本文对有关员工战略视线、团队绩效的文献进行论述,归纳并总结它们的概念、
包含维度和测量方法等,分析了变量之间的关系,从而构建员工战略视线对团队
绩效的影响研究模型,并在文献综述的基础上,提出了本文研究假设。然后,参
考已有文献对两个变量的研究测量,编制本文所需测量量表及调查问卷。在收集
研究所需数据过程中,主要采用访谈、纸质问卷和网络问卷的方式调查并采集数
据,收集整理得到包含多种团队类型有效问卷 215 份。本文使用 SPSS15.0,检验
调查问卷的信度和效度。然后,通过对所得数据进行因子分析、相关分析和回归
分析等,从而验证研究假设,得出研究结论。
根据实证研究结果的分析,主要得出的结论是:员工目标视线、行动视线共
同作用于团队绩效,员工战略视线对团队绩效有显著的正向影响;员工行动视线
在员工目标视线对团队绩效的影响过程中起到中介作用。
在以上研究结论的基础上,提出相应的管理策略,主要有:
1)从员工目标视线和行动视线两个层面采取措施,提高团队绩效;
2)从团队成员的招聘、培训、绩效管理、激励等方面,使招募对象不仅仅
满足岗位的需求,同时也要考虑员工对于战略目标及如何为实现目标贡献力量的
认知和理解程度,使人岗匹配的同时,提升团队绩效;
3)在人员管理上,不同个体特征的员工需要采取不同措施,区别对待。
时,采取信息共享与无障碍沟通的措施,事先预警并加以引导。
最后,在归纳本研究的不足的基础上,展望未来关于员工战略视线和团队绩
效的研究方向。本研究将员工战略视线放到团队绩效的研究中,在团队层次上研
究员工战略视线的有效性,分析目标视线、行动视线对团队绩效的影响,拓宽了

团队绩效影响因素的研究范围,为提升团队绩效的管理策略提供理论支持,是一
次有积极意义的探索。同时,本研究可使企业管理者更加重视员工战略视线,企
业采取措施来提高员工对战略的理解和认知程度,使团队成员懂得应该如何合作,
进而提高组织整体绩效。

ABSTRACT
The research on team performance and the impact of staffs cognition and the role
of the strategic on the corporate performance is a hot spot in the management
psychology research. How to improve team performance has also become an urgent
problem. Although current academic research on team performance have many
theoretical results. But in recent research articles, there are less paper about introduction
of cognition and the role of the strategic. This article focuses on Boswell (2006)
proposed the concept - Staff strategic line of sight, to examine the impact of team
performance, discussing the effect of line of sight-action and line of sight-object on
team performance separately, using multiple regression analysis to explore these three
factors’ relationship to explain team behavior and performance.
We sort out strategic line of sight of employees, team performance theory and
literatures, comb and summarize up their concepts, measurement dimensions and
measurement methods, to analysis the relationship between the variables, so as to build
the model of strategic line of sight and team performance. And on the basis of the
literature review and research model, we establish the research hypothesis. Then,
referring to the existing literature, we make up the questionnaire. . In the process of
collecting research data required, mainly in the way of interviews, paper and network,
we obtain 215 samples which contain a variety of team types. Then we used SPSS 15.0
for the validity and reliability of the questionnaire. Then we used factor analysis,
correlation analysis and regression analysis to test the hypotheses and draw conclusions.
According to the analysis of the empirical results, the main conclusions are showed
as follows: Line of Sight- Objective and Line of Sight-Action all have significant
positive impact on employees’ team performance. Line of Sight has significant impact
on employees’ team performance; Line of Sight-Action plays an intermediary role
between Line of Sight- Objective and team performance.
On the basis of the above conclusions, we give some suggestions as follows:
(1) Improve team performance through LOS-O and LOS-A;
(2) Take measures from the recruitment, training and motivation, not only to fulfill
the demands of the job, but also to make employee to understand the strategic objectives
and how to achieve the target, so to enhance team performance;

(3) Take different measures to treat staff whose characteristics are different. At the
same time, advance warning.
Finally we summarize up the lack of this research, forecast the future research
directions. In this study, we introduce Strategic Line of Sight to research of team
performance, explore the effectiveness of the strategic line of sight on the research level
of team. Through analyzing the relationship between LOS-O,LOS-A and the team
performance, broaden scope of the study about the team performance influencing
factors, and provide theoretical support to enhance team performance management
strategy, this study is a useful and positive exploration.
